The Value of Job Shadowing

The leaves are turning colors, crisp autumn nights are becoming the norm and you can find pumpkin versions of most of your favorite foods. Fall is officially upon us and that means it’s the perfect time to consider an externship as part of your internship/job search strategy. Externships are job shadowing opportunities designed to help students discern how their skills and interests align with professional positions in their career fields of interest.

By participating in a “day in a life” within a work environment, you can gain exposure to an industry, insightful conversation, invaluable advice, and an insider perspective.

Externships are typically job shadowing opportunities that are a half or full-day in duration and may involve the following activities:

  • Conducting informational interviews with professionals in a range of departments and levels
  • Participating in daily operations that provide hands-on exposure to the career field/industry
  • Completing a relevant project if the externship is long enough to accommodate it
  • Attending meetings and presentations
  • Touring the work site

Depending on your school and year, you can participate in one of the structured job shadowing programs through Career Services (for example, the Engineering Externship Program or Discovery Days) or you can create this type of opportunity on your own through networking, which is simply connecting with people. Perhaps you have a friend with a relative working in a field that interests you. You could see if that person could introduce you and begin by scheduling a brief informational interview. Once you’ve established a rapport over time, you could inquire whether any job shadowing opportunities are available. Career Services advisors are here to help you consider both the timing and content of this type of outreach.

The Engineering Externship Program connects returning students with alumni and their colleagues at their workplaces in January, just before spring semester classes begin. The program is open to SEAS sophomores, juniors, and first year master’s students with first priority going to sophomores and then juniors. Discovery Days is a program which allows College of Arts and Sciences and Wharton sophomores a chance to observe a “day in the life” of professionals in careers of interest to them. Whether it’s through a formal program through Career Services or through your own networking, job shadowing is an excellent way to supplement your research about a career field. By meeting with professionals who do what you hope to, you will have the opportunity to ask questions, gain insights into the challenges they face, and learn from their experience.

Are You Career Competent?

You may not have been asked this specific question in a job interview. But fundamentally all interview questions are trying to help the interviewer to define your career competence. The National Association of Colleges and Employers (NACE) has recently highlighted the idea of career competencies and career readiness in a push to help colleges and universities work with their students in ways that encourage a successful transition from the academic environment to the workplace. That includes the process of moving from being a graduate student or postdoc to a being faculty member within academe, as well as entering into career fields in business, non-profits, government, and beyond.

You can view the NACE competencies here and read about how these competencies were developed through an interactive process involving both career services professionals and human resources/recruiting staff at more than 600 different employers. As such, they represent both what career services professionals should be helping graduate students and postdocs achieve (or at least talk about effectively), and what employers are broadly looking for in some of their ideal candidates.

I like the idea of competencies. They give people professional development goals to work towards. They help students and postdocs understand that it takes a wide diversity of skills to be successful in any work situation. They demonstrate that there are always news skills to be learned and new situations in which to apply pre-existing skills.

That said, I’m not sure I like the word “competency” as much — at least when thinking about the way graduate students and postdocs think about themselves. Unfortunately, much in the same way that the word “pedagogy” doesn’t find much love outside of academe (most people would call it “teaching”), the word “competency” doesn’t get much day-to-day use when it comes to the interactions that faculty members and students/postdocs have with one another. In fact, it can feel like a very foreign concept. No one has ever made an appointment with me to talk about their competencies.

One definition of competency I found online described the term as “the ability to do something successfully or efficiently.” As definitions go, it is a short one but not entirely helpful. Most people would probably agree that a competency is a positive attribute — something you want more of. No matter what you are doing, you will probably be better off if you are doing it more competently. However, you can’t make someone more competent just by giving them something like knowledge — there is no magical competency pill. A competency is something that needs to be practiced so that it can be used effectively in a wide range of appropriate situations, and at all the right times.

At Penn, we have been thinking about how the NACE competencies can be adapted for the different student and postdoc populations we serve through Career Services. We are considering how they might inform the future programming we develop as well as the way we work with students one-on-one with our advising. We are also thinking about how these career competencies have value to our colleagues in other student service offices on the campus as they work with students in their various capacities.

Here are the NACE career readiness competencies:

  1. Critical thinking and problem solving
  2. Oral/written communication
  3. Teamwork/collaboration
  4. Information technology application
  5. Leadership
  6. Professionalism and work ethic
  7. Career management

One of the first changes we made to this list at Penn was to integrate the idea of applying information technology into the other competencies rather than having it stand alone. We decided that telling students that it is important for them to use technology to accomplish a task and solve problems would likely trigger blank stares flavored with a distinct essence of disbelief. No one is going to sound cool and trendy telling students that using technology is important — especially since many may not actually know that there is any alternative. (And, yes, it is always important to sound somewhat cool and trendy to be seen as credible by some students — at least as cool and trendy as someone can who uses the words “cool” and “trendy.”)

We also added a “self-management and personal wellness” competency to emphasize concepts such as resiliency in the face of challenges, mistakes and failures. Students and postdocs should know that it is OK to make some mistakes, that failure often creates different opportunities, and that it is both professional and important to ask for help in pretty much any scenario.

Here are the career competencies we have developed so far: 

Self-management and personal wellness. Build personal and professional development strategies and goals with a clear focus on effectively managing stress and balancing work/life commitments.

  • Assess personal feelings and effectively keep emotions in perspective.
  • Showcase empathy and understanding with others.
  • Cultivate and foster habits of wellness to increase focus, productivity and impact.
  • Develop and demonstrate resiliency within a professional setting and other stressful situations.
  • Gain awareness of available wellness resources and support and ask for help when needed.

Active listening and effective communication.  Accurately receive and interpret verbal and non-verbal messages from direct reports, peers, colleagues, and supervisors. Clearly and effectively articulate thoughts and to varied audiences in writing and in presentation.

  • Adapt speaking approaches to suit different audiences.
  • Communicate effectively and professionally through diverse channels (social media, emails, verbal communication).
  • Express ideas in a coherent manner.
  • Write/edit letters, position papers, proposals, web content and complex technical reports clearly and effectively.

Critical thinking and problem solving. Exercise sound reasoning to analyze issues, make decisions, overcome problems, address ambiguity and find relevant information.

  • Obtain, interpret, and use knowledge, facts, and data to resolve problems.
  • Demonstrate creativity, originality and inventiveness.
  • Easily adapt new technologies and applications to address work challenges and apply computing skills to solve problems.

Teamwork and collaboration. Build collaborative relationships with colleagues and clients representing diverse cultures, races, ages, genders, religions, lifestyles, disciplines, and viewpoints.

  • Assume various roles within a team structure.
  • Effectively manage and negotiate different personalities in order to reach a common goal.
  • Understand how to problem solve when encountering challenging workplace dynamics. 

Leadership and project management. Develop professional, working relationships with colleagues, peers, and supervisors/advisors, and leverage the strengths of others to achieve common goals.

  • Develop a strategically conceptualized plan to identify and achieve goals.
  • Utilize interpersonal skills to coach, develop, motivate and gain buy-in from others.
  • Organize, prioritize and delegate work.
  • Identify opportunity areas to more successfully achieve goals.
  • Leverage diverse talent pool to maximize team results.

 

Professionalism and work ethic. Demonstrate personal accountability and effective work habits (e.g., punctuality, working productively with others and time/workload management), and understand the impact of non-verbal communication on professional image.

  • Demonstrate integrity and behave ethically.
  • Make responsible decisions that consider the interests of the larger community.
  • Assume responsibility when mistakes are made and learn from them in future situations.
  • Communicate with colleagues in language appropriate for the work. environment and suitable for a diverse environment.
  • Go above and beyond to make positive impressions.
  • Understand data privacy and security issues particular to the workplace. 

Career Management. Identify and express one’s skills, strengths, knowledge and experiences relevant to both the desired position and career goals, and identify areas necessary for professional growth.

  • Assess current role and how it will lead to future prospects.
  • Understand and take necessary steps to find and pursue opportunities.
  • Articulate impact on workplace by effectively communicating and illustrating skills, competencies, knowledge and experiences.
  • Self-advocate for professional development and advancement.
  • Understand current industry’s market and relationship to the overall economy.

Many higher education institutions have developed their own customized competencies for their students, and we hope that this approach at Penn will be similarly helpful for us as administrative staff as well as to the students and postdocs we serve. It is clear that the role of career advisers is not necessarily to assist them in gaining all of these competencies. Many fall outside of the reach of a career services office. But we can certainly play a key part in helping students and postdocs understand the importance of these traits from the prospective of employers, to point them towards experiences that help them develop and practice these competencies, and perhaps most important, to help them be able to communicate the competencies they do have in clear, illustrative and relevant ways during their job search and career development. I will describe possible ways to gain and then demonstrate some of these competencies in a future post.

Identify ways to avoid job search stress

I meet with many students seeking internships and full-time positions who are at times incredibly busy with their coursework – and on top of their studies, trying to balance a comprehensive and effective job search.  This can understandably be a very stressful combination of activities, and so Career Services is always working to identify resources and tools to help our students not only strike a balance but succeed in both arenas. 

To that end, a partnership between Career Services and CAPS has generated an upcoming workshop series designed to help students excel in the career planning and application process – with sessions on different kinds of personality and strengths assessments as well as the aptly titled “Managing Anxiety Related to your Job Search,” participating students will have several opportunities throughout the upcoming year to bring their concerns and identify solutions and strategies to enhance their application process.  At the start of the semester, please be sure to check the Career Services calendar and/or the CAPS website for details on specific programs and their scheduled dates/times.

Coming Down and Going Up

In Britain not so many years ago, and maybe still today, you would hear that someone came down (i.e., graduated) from Oxford or Cambridge. To come down was to finish one’s studies, but the implication, at least to me, was that while at University the student was above the fray, removed from the hurly burly of life.

I am not sure those of you who are graduating next week will be coming down from Penn. While it is true that many of you have had the luxury of time to explore academic interests and pursue learning for its own sake, my sense is that for many others, to misuse a line from Wordsworth, the world is too much with you. For some time you may have had an eye on the next step. Soon you will be beginning that next chapter, whether it is a new job, or a graduate school matriculation.

Others of you have had responsibilities to families or to yourselves. You may have been working 20 hours a week or more, balancing your academic commitments with your personal obligations or financial needs. Or you may have been pursuing an entrepreneurial idea out of your dorm room or apartment, and are getting ready to introduce it to its intended audience.

To be a Penn student is to be a part of the world, and not apart from it. It is to be engaged with the community: to be a good citizen locally as well as globally. However you have spent your time here, the future is now. Go not down from Penn, but up, to meet greater challenges, and to find your way. On behalf of everyone in Career Services, congratulations and good luck wherever your path takes you.

Career exploration solutions – using your research skills

One of the common challenges faced by PhD students and postdocs is being able to make certain and confident career decisions that are different from those supported or promoted by their thesis advisors. Given the many career paths taken by PhDs, and the many career fields that value some of the skills, experiences, and knowledge provided by a PhD, it can be challenging to gain a clear enough perspective on which path (or paths) might be the best to pursue. The good news for PhD students and postdocs, is that your academic training gives you the ability to solve some of these issues by yourself without having to rely on your advisor. Indeed, your advisor has given you the some of the skills you need to come up with a solution – your ability to do research! All you have to do is apply these research skills to a field beyond your thesis topic. Here are some common career-related questions that a little bit of in-person and online research can help you answer:

What do people with a PhD in my field do if they are not a postdoc or faculty member?

Ask your administrative department coordinator if they maintain a list of alumni from your research group or department and review their current positions. Ask more senior PhD students or postdocs where they have seen people going after graduation or when their postdoc finishes.

Use QuakerNet to search for alums by degree, field, location, and so on.

Get a LinkedIn account (don’t worry, it is just a tool, not a lifestyle change), and under the “my network” header on every page select the “find alumni” tool. You can use this interactive table to search by “what they studied” (click on the arrow on the right hand side of the first 3 columns to get to this one), and then you can use the overall search box at the top of the table (next to the number of results) to do a broad keyword search using “PhD” or “Ph.D.”. You can use the “find alumni” tool for any university, even if you didn’t attend it. If you were going to be relocating to the West Coast from the Philadelphia area, for example, you can look at where PhDs in your field from West Coast institutions find employment, as you may come across location-specific organizations you didn’t know.

What skills are needed to be an X (where X is any position you can imagine)?

1. Use the same alumni networks described above to find people in the position that you think you might want and have an informational interview with them (i.e., ask them about their job, how they got there, what skills they find most helpful, what challenges they tend to face on a day-to-day basis, what advice they might give people considering their career field, and if they can suggest anyone they know that you might chat with).

2. Use the title of the job and any associated keywords to search online job boards (e.g., Indeed.com; USAjobs.gov; idealist.org; higheredjobs.com; LinkedIn). Keep track of which companies have the position (an Excel spreadsheet works well), and pay attention to the list of skills and requirements associated with the position. Assess which of these skills you have, and which you can develop using some of the campus resources still available to you. Since it can sometimes feel hard to self-assess your own skills, work with a career advisor to get a more objective (and you’ll find, more optimistic) perspective.

3. Look at people’s profiles on LinkedIn who are doing this job and scroll down to see the list of their endorsed skills.

What can I do with skill X (where skill X is something that you might have developed through your thesis research – e.g., ethnography, data visualization, surveys, archival research)?

1. Use the skill as a keyword as you search job boards, and see what types of jobs pop up. This won’t be helpful if you are searching for a broad skills (e.g., teaching, research), but can also be helpful if you have a particular subject/knowledge expertise.

2. Go back to the “find alumni” tool on LinkedIn and look at the “What they’re skilled at” column. Type in your skill and then look at the companies and roles in which people who say they have this skill are employed. People who say they are skilled at ethnography can be found at Google and Mattel, just as an example.

What is the job market like for job X?

In addition to asking contacts you make in any career field this question, you can also get a decent visualization of trends by using the trend function on Indeed.com. For example, throw in the word “assistant professor” into the search bar (include the “”), and you will see the cyclical nature of hiring for this position. Look for “data science”, and you will see how this position has been trending upwards in its prevalence. You can even search for specific skills that might be mentioned within the job descriptions (e.g., python, GIS) to see if these are skills you might need to gain.

How can I find a good contact at employer X?

No matter what career field you are interested in, chances are high that you know someone who knows someone in this career field who might be a useful contact. However, this person who happens to know a good contact is unlikely to dramatically wake up from a deep sleep in the middle of the night and exclaim out loud to their now no longer sleeping partner, “My gosh…, I should let them know that I know a senior scientist at Merck who might be a great contact in their search for industry positions!”. One of the reasons that they don’t tend to wake up like this is probably because you haven’t actually told then you are seeking a contact in the biotech industry. Even if you have mentioned it in passing once, they are probably incredibly busy working on their own life that they might have forgotten.

Let’s call this person who doesn’t wake up in the middle of the night, and doesn’t start gibbering about biotech and pharma researchers at Merck, and doesn’t then reach out to you with a great contact, Maggie. It is very possible for Maggie to know someone at Merck without knowing that she knows someone at Merck. After all, the person she knows might not have been at Merck when she first met them. Perhaps they were at GSK, but have recently taken a new job at Merck where they are leading a new research group and looking to bring new people on board (people, as it turns out, like you!). Maggie doesn’t know any of this. However, if you are linked with Maggie on LinkedIn, then you stand a much greater chance of finding this out. If you were to search for Merck using company search bar on LinkedIn, then on the employer page you will see in the top right hand corner of the page the number of 1st  and 2nd degree contacts. Click on any of these 2nd degree connections (people you don’t know, but who know people you do know) and scroll done their profile to see who you know who knows them. When you find out that Maggie knows someone at Merck (which is news to Maggie), there are many ways she can actually help you:

1. You can ask Maggie if the person she knows might be a good person to talk to with the specific questions you have.

2. You can ask Maggie is she has an actual email or phone number she can share with you (something that LinkedIn doesn’t like to do).

3. You can ask if Maggie can introduce you to the contact.

4. You can ask Maggie if you can use her name when reaching out to the contact.

All of these approaches will increase the likelihood that Maggie’s contact will actually speak with you. Getting the conversation started is the first step towards making the most of a new connection who can help you achieve some of your career exploration goals.

In terms of career exploration, the goal is for you to use your already well-developed research skills to understand people, their career pathways, their skills, and their connections. You should develop specific career-focused questions you need answers for, and then don’t stop researching until you have found answers that are meaningful to you. This will mean taking advantage of online tools like LinkedIn to help you find and make real-life connections, because it is these people who will help you answer your questions.
